The Fundraising Talent Market Right Now: What Every Non-Profit Leader Needs to Know
If you work in or around the non-profit sector, you’ll already sense it: something has shifted in the fundraising talent market. The conversations I’m having with charity leaders and senior fundraisers tell one consistent story; demand is high, the right people are harder to find than ever, and the stakes of getting a hire wrong have never felt greater.
Here’s what I’m seeing on the ground, and why it matters for your organisation right now.
Demand for senior fundraising talent is surging
Funding pressures are the driving force. With many organisations navigating reductions in statutory and government funding, boards are turning to their development teams and asking a pointed question: ‘How do we grow our philanthropic income?’ The answer, more often than not, is investment in senior fundraising leadership.
This isn’t just anecdotal. Across the sector, fundraising and business development roles have seen a marked increase as organisations work to diversify their income streams and build resilience for the years ahead. Directors of Development, Heads of Major Gifts, and Philanthropy leads are among the most sought-after appointments right now, and the talent pool for these roles hasn’t grown at the same pace as demand.
The candidate market is more complex than it looks
On the surface, there are plenty of applicants for every role. But volume and quality are two very different things. What I consistently hear from hiring organisations is that finding candidates with the right blend of senior relationship management experience, strategic vision, and genuine sector commitment is increasingly difficult.
There’s another layer of complexity too. Many experienced fundraisers, particularly those at a senior level, are not actively looking. They’re not on job boards. They’re heads-down in long-term donor relationships, delivering against ambitious targets, or quietly weighing up their options. Reaching them requires more than posting a job advert.
What candidates actually want right now
The expectations of senior fundraising professionals have evolved. Flexibility remains important; many leadership-level candidates are still reluctant to commit to full-time office-based roles, and organisations that aren’t clear about their hybrid expectations early in a process are losing strong candidates before they’ve really begun.
But beyond flexibility, what I hear repeatedly from senior fundraisers is a desire for genuine influence. They want to be part of leadership conversations, not just tasked with hitting a revenue number. They want to know that a board understands fundraising, that they won’t have to spend their time educating trustees on why donor cultivation and stewardship takes time. Culture, leadership quality, and organisational ambition matter enormously at this level.
The generational shift is accelerating
There’s a broader change underway that deserves attention. Long-standing fundraising leaders are moving on; they’re retiring, stepping back, or transitioning to consultancy. This is creating both opportunity and urgency. Organisations that act decisively to build their leadership pipeline will be well-positioned. Those that wait until a vacancy becomes critical will find themselves in a much more competitive position.
This generational shift also means there’s an exciting cohort of mid-career fundraisers ready to step into their first Director-level role. Spotting and backing that talent, rather than always searching for the fully formed candidate, is increasingly part of the conversation I’m having with forward-thinking organisations.

If you’re planning a senior fundraising appointment in the next six to twelve months, start thinking about it now. The most successful hires I’ve supported have come from organisations that approached the search with clarity: on the role, the culture, the realistic package, and what success genuinely looks like. They were also willing to engage a process thoughtfully rather than rushing it.
The fundraising talent market is competitive, but it’s also full of exceptional people doing extraordinary work for causes they care deeply about. With the right approach, connecting your organisation with the right person is absolutely possible.
